High-functioning does not mean unburdened. It frequently means the opposite: a person whose competence is so dependable that no one thinks to ask how they are holding it — least of all the person themselves.

Built to measure the average

Engagement surveys are designed around the middle of the distribution. That is a reasonable design choice for most purposes and a blind spot for this one. The senior leader who scores every item a 5 is not a data point the instrument is curious about. There is no column for the executive who is doing well by every measure the company owns and is, quietly, not.

What is said in a genuinely confidential space exists nowhere else — which is exactly why it can finally be said at all.

Undetected, not absent

These conditions go undetected precisely because the person does not present as someone who needs help. They present as an exceptionally capable leader. The signal is not weakness or under-performance. The signal is the slow disappearance of anywhere safe to be anything other than strong.

Over time, that produces a specific and under-named form of isolation: the leader has many relationships and no room. Every conversation carries a role. Every disclosure has a downstream cost — to the strategy, to the team's confidence, to the story the organization tells about itself.

What a different room looks like

A private, one-on-one engagement held by a clinical psychologist — with no reporting line back into the organization — is not a wellness programme and not executive coaching. It is a different kind of room, built for a different kind of honesty. Its defining feature is not warmth; it is the absence of consequence.

  • The agenda belongs to the person, not to a competency framework.
  • The work is listening — clinical and linguistic — before it is advice.

Why organizations should care

Not out of sentiment. The most consequential decisions an organization makes are made by a small number of people carrying a load the organization cannot see. Giving those people one room without a reporting line is not a benefit. It is risk management for judgement itself.
